Leadership Feedback at the Top (Exec360s)
The Challenge
A fast-scaling global insurtech needed an honest read on its leadership team. With the business navigating rapid growth and structural change, the executive team required more than an annual performance review. They needed a rigorous, multi-source assessment that could surface genuine strengths, identify derailers before they became liabilities, and give each leader a credible, actionable development roadmap.
The Approach
We designed and fielded a comprehensive 360-degree executive evaluation capturing 3,000 plus pieces of feedback across all the senior leaders. Using a mixed-methodology survey framework (self-review, peer review, manager review, and upward review), we assessed performance against the company's proprietary leadership framework across four dimensions: understanding team members, focusing their impact, demonstrating care, and inspiring by example. Quantitative scoring was paired with open-text sentiment analysis to identify collective superpowers, shared derailers, and individual development priorities. We also stress-tested the data for response bias, flagging where social desirability effects and anonymity concerns may have shaped the results.
The Impact
The work gave the organisation something rare: a leadership team that could see itself clearly. The Exec’s collective strengths were being forward thinking, consensus building, empowerment. Equally, shared blind spots emerged: goal alignment, communication clarity, and cross-functional collaboration all fell below the benchmark threshold, cutting across the majority of leaders regardless of function. Each executive received a confidential individual debrief with a prioritised five-area development plan. At the team level, the findings fed directly into a structured capability-building agenda; all grounded in evidence.
